Optimizing Employee Retention: Exploring the Impact of Leader-Member Exchange on Work Intentions with Job Satisfaction and Organizational Commitment as Mediating Variables

This research explores the influence of Leader-Member Exchange (LMX) on work intentions, with job satisfaction and organizational commitment as mediating variables. The study sample comprises 200 Retail Sales Promotion Representatives (SPB/SPG) in Mall Bandar Lampung City, Indonesia. Data collection utilized a questionnaire based on purposive sampling techniques and was analyzed using Structural Equation Modeling (SEM) through the AMOS application. The findings reveal that LMX positively affects job satisfaction, positively influences organizational commitment, and has a negative impact on work intentions. Job satisfaction mediates the relationship between LMX and work intentions, while organizational commitment mediates the relationship between LMX and work intentions. This research provides insights into the dynamic relationship between leaders and team members, highlighting its impact on job satisfaction, organizational commitment, and ultimately work intentions. The study has the potential to enrich our understanding of factors influencing employee retention.
